AI in HR does not make HR leaders less important. It changes what makes them valuable. The HR leaders most likely to become CHROs are those who can turn people data into business decisions, prove the return on HR spending, and use AI responsibly.

What is AI in HR?
AI in HR means using machine learning, generative AI and, increasingly, AI agents to support human resources work. The tools produce predictions, drafts and summaries. HR leaders still have to ask the right question, check the data, judge the trade-offs and own the decision.
The most common uses today are:
Key fact
In 2026 the conversation has moved from generative AI to agentic AI: systems that can carry out parts of a workflow within set guardrails, not only recommend an action. The more the tools do, the more HR needs leaders who can set those guardrails.
Why is AI in HR the top priority for HR leaders in 2026?
Gartner lists AI transformation first among its 2026 priorities for HR leaders, followed by workforce redesign in the human-machine era. In a separate survey of more than 750 CHROs by Gartner C-level Communities, “HR tech and AI strategy” ranks as the second highest functional priority, after leader and manager development. Three forces explain why.

Source: Gartner C-level Communities, 2026 Leadership Perspective SurveyWill AI replace HR professionals?
AI will replace HR tasks, not HR leadership. Screening, scheduling, answering policy questions and building standard reports are already being automated. What AI cannot do on its own is:
As AI handles more routine work, HR leaders are judged more on these strategic and analytical skills.
A realistic limitation
No course or tool on its own makes someone a CHRO. Promotions also depend on experience, results, organisation needs and timing. What the right skills do is make you a stronger candidate when the opportunity comes.
Traditional HR leader vs AI-ready HR leader
The shift is less about tools and more about how decisions are made and explained.
| Area | Traditional HR leader | AI-ready strategic HR leader |
|---|---|---|
| Decisions | Experience and intuition | People analytics combined with judgement |
| Attrition | Reacts after resignations | Spots flight risk early and acts |
| HR budget | Presented as a cost | Presented as an investment with calculated ROI |
| Compensation | Annual benchmarking | Pay range, spread and compa-ratio analysis linked to performance |
| Workforce planning | Headcount requests from managers | Forecasts of talent needs and skills gaps |
| Reporting | Static monthly MIS | Dashboards with clear insight for leadership |
| Role | Support function | Strategic partner at the leadership table |
What skills do you need to become a CHRO in 2026?
CHRO roles usually need 10–15 years of experience. Beyond experience, five capabilities now stand out.
1. Strategic HR thinking
Reading a business model, understanding the company’s strategic intent, and designing HR structures, systems and metrics that support it. This includes metrics that fit the sector, whether BFSI, FMCG, e-commerce or manufacturing.
2. People analytics and predictive modelling
Cleaning and visualising data, forecasting, and building predictive models for attrition, engagement, performance and workforce planning, with tools such as Excel, Power BI, R and SAS.
3. Financial acumen and HR ROI
Reading an income statement, understanding direct and indirect HR costs, building HR budgets, and calculating the return on recruitment, training, benefits and well-being programmes. This is often the skill that earns HR a serious hearing from the CEO and CFO.
4. AI fluency and responsible AI
Knowing where AI adds value across HR processes, using AI tools in your own analysis, and setting rules for fair and transparent use.
5. Leadership, communication and change management
Managing stakeholders, communicating difficult HR decisions, building the HR leadership pipeline and leading transformation.
Tip
Check yourself against the five skills above. Most senior HR professionals are already strong in leadership and HR fundamentals. The usual gaps are HR finance, predictive analytics and AI. Those are worth closing first.
